Change is in the Air: Impact of Transformation on Your Workforce

By |Last Updated: January 15, 2025|6.3 min read|

Almost every organization in every industry is undergoing some form of digital transformation. As leaders, it is easy to get caught up in the mechanics of implementing transformational technologies, like automation, AI, IoT, Big Data and the cloud. We want to know our investments will see a return so we ensure they are deployed properly throughout the organization. But success hinges on your employees’ attitude to change. That’s why it’s important to understand the impact of digital transformation on your workforce. Having this data and insight allows you to manage change more effectively. This leads to better adoption, usage, and a return on investment.

This could mean anything from providing the right support and training as they learn new skills, adjust to new pressures, and embrace new opportunities. You are asking your workforce to transform too, so leading with compassion, confidence, and conviction is critical. According to Deloitte, when leaders do not empower, engage, and inspire their people about the change journey, transformation programs quickly falter.

How Transformation Impacts the Workforce

Digital transformation changes key aspects of how employees work, interact, and grow within organizations. Employees often need to upskill, adjust to new workflows, or collaborate across digital platforms. The effect of this is twofold; it creates a blend of excitement and apprehension.

A key example of this is the hype and buzz around Artificial Intelligence (AI). AI offers a lot of benefits, such as increased productivity, personalized communications, reducing repetitive tasks, and enabling employees to focus on more strategic initiatives

However, these advancements have also bred uncertainty about job security and the future of roles traditionally performed by people. A PwC study showed that 37% of employees express concerns about losing their jobs due to automation, even as organizations point to talent shortages in tech-savvy roles as a significant barrier to transformation success.

The workforce knows that the world of work is changing, from increased IoT devices and automation in manufacturing and distribution, to the implementation of enterprise-wide AI in professional services, to increasingly sophisticated technology in hospitality and retail. But your people are on the ground every day, they learn how to use the transformative technologies, and then use them every day, watching as your organization changes around them. They can see very clearly the pros and cons of the impact of digital transformation on their roles.

How Your Workforce Sees Digital Transformation

Exploring the pros and cons of digital transformation for your employees is a great way to understand their attitude to change, why they may be resistant to some ideas and embrace others.

Pros: The Positive Impact of Digital Transformation

  • Increased Efficiency: If routine tasks are automated, employees can focus on higher-value work and achieve more impact in their roles.

  • Skill Development: As more digital solutions are integrated into their day-to-day roles, employees are naturally given the opportunity to learn new, valuable, transferable skills and technologies. This could mean using new tech, interfaces and platforms, or it could include more formal training and certifications in AI, cloud computing, or data analytics, improving career progression.

  • Flexibility and Collaboration: Cloud-based tools and communication platforms enhance remote work and cross-functional collaboration. Employees adapted well to remote and hybrid collaboration over the last few years, and continue to excel in this area. This is understandable as remote, flexible or hybrid working is the preferred work structure for over 90% of employees.

  • Employee Engagement: Digital transformation done right brings your employees closer to the business’s goals, fosters innovation, and makes their roles more valuable. Employees are better able to do their jobs, create more impact, and engage more with their role, you as an employer, and with their teams.

The Cons of Digital Transformation on the Employee Experience

  • Job Displacement Concerns: Understandably, many are worried about how AI and automation can lead to role redundancies. Goldman Sachs published a report that estimated that 300 million jobs could be lost or diminished by AI. This is creating anxiety among many professionals across industries.

  • A Learning Curve: Adapting to new tools requires time and effort, potentially slowing down productivity during the initial stages of transformation. There are also fears and concerns from older workers who worry that a digital gap in skills and literacy will impact their future career prospects. It is a real concern that industry and role experience will be overtaken by technology-related skills in the near future.

  • Digital Burnout: The other side of the argument is that overreliance on technology may lead to information overload, excessive screen time, and reduced work-life balance for employees. Many are also worried that there will always be a shortfall in terms of skills and technology literacy. As soon as you learn how to use one tool, another is released, and stability is never maintained, putting employees constantly at a disadvantage.

  • Inequality: Employees in less tech-savvy roles or regions can feel left behind, widening skill and opportunity gaps within organizations.

Empowering the Workforce as You Transform

Making sure the impact of digital transformation on your workforce is positive comes down to empowering them. Effective communication, compassionate support, and structured processes are key.

In my career as a talent acquisition leader, supporting Human Resources functions in multi-national enterprises of all sizes, I’ve seen transformation change management done right, and wrong.

These are my top tips to help your workforce adapt to change:

  • Communicate Clearly and Consistently: Transparent communication about the reasons for change, expected benefits, and employee impact is vital. It should remain consistent and be easily accessible.

  • Involve Employees Early: Engage employees in decision-making processes related to new technologies or workflows. As I’ve mentioned, your employees will be the ones to live and breathe the results of your transformation initiatives, so their firsthand experience can provide invaluable insights. Working together with focus groups can ensure transformative technologies are practical and user-friendly.

  • Invest in Training and Upskilling: Offer learning opportunities tailored to your workforce. This will help them know that transforming your operations does not mean leaving your workforce behind. Offering training and continuous development means you are investing in their careers and their futures with your organization.

  • Promote a Growth Mindset Culture: Encourage adaptability and resilience by celebrating small wins and promoting an environment where employees feel empowered to experiment and learn.

  • Balance Technology with Human Touch: While digital tools enhance productivity, human-centric initiatives like data analysis, interpretation, and applying context is invaluable to seeing returns from automation and AI. Your employees should know that they have a significant role to play in your transformation initiatives.

  • Monitor and Act on Feedback: Use employee surveys and pulse checks to gauge how the workforce feels about the impact of digital transformation on them, their roles, and the organization in general. Take actionable steps based on this feedback to address pain points proactively.

Impact of Digital Transformation: Your Culture is Your Compass

Managing change is no easy feat as a leader. But it is important to understand that adapting to change as an employee is also hard. The impact of digital transformation can be huge for employees. Taking the time to involve them at the right points can drive not only productivity and increased revenue, but employee engagement too. Which ultimately would see lower turnover and talent acquisition costs.
